3、andiminishthenegativeimpactofpsychologicalcontractbreachonperceivedganisationalsuppt(POS)byprovidingemployeeswithmentssupptivesupervissrolemodels.InStudy1wefoundthatmentrelationshipsmoderatedtherelationshipbetweenpsychol
4、ogicalcontractbreachPOSsixmonthslater.InStudy2weshowedthatmentrelationshipssupervissupptreducedthenegativeimpactofcontractbreachonPOS.Contrarytoexpectationsemployeeswhomaintainedrelationshipswithrolemodelsreptedlowerleve
5、lsofPOSinresponsetopsychologicalcontractbreachthanthoseemployeeswhoreptedthattheydidnothaverolemodelsintheirganisations.Implicationsfresearchpracticearediscussed.INTRODUCTIONAtfirstglancetheemployer–employeerelationship(
6、EER)seemstobeasimpleoneinwhichtheemployerofferscompensationfperfmanceofjobduties.employees’perceptionsofpsychologicalbreachbyofferingexplanationsfwhybreachoccurredbyhelpingemployeescopewithit.Indertoempiricallytestthisno
7、tionweexplewhetherrelationshipswithmentssupervissrolemodelsmoderatethenegativerelationshipbetweenemployees’perceptionsofPCBperceivedganisationalsuppt(POSi.e.Eisenbergeretal.1986).WeexplePOSbecauseresearchindicatesthatiti
8、nfluencesahostofwkrelatedbehavioursincludingjobperfmanceturnover(reviewinRhoadesEisenberger2002).Inthefollowingsectionsweelabateonthesenotionsdelineateatheeticalframewkthataccountsfthepotentialofmentssupervissrolemodelst
9、omoderatetherelationshipbetweenPCBPOS.Wethenpresentresultsfromtwoempiricalstudiesclosewithadiscussionoftheeticalpracticalimplications.LITERATUREREVIEWHYPOTHESESInrecentyearspsychologicalcontractthey(Rousseau1995)ganizati
10、onalsupptthey(Eisenbergeretal.1986)haveemergedasthedominantapproachesinresearchontheEER(GuestConway2002CoyleShapiroConway2005).ThesetheeticalapproachesbothaimtocontributetoourunderstingoftheEERyetviewthisrelationshipfrom
11、differentperspectives.Psychologicalcontractstheyhaslargelyfocusedonexplainingemployeeattitudesbehavioursasafunctionofemployees’perceptionsregardingtheextenttowhichtheganizationhasbreachedthepromisesthattheybelieveithasma
12、detothem.Converselyganisationalsupptthey(Eisenbergeretal.1986)suggeststhatemployeesevaluatethefavourabilityofthetreatmentthattheyreceivefromtheganizationfmglobalperceptionsregardingtheextenttowhichtheganisationvaluesthei
13、rcontributionscaresabouttheirwellbeing(Eisenbergeretal.1986).Whenemployeesbelievetheyaretreatedfavourablybytheganisationtheyrespondbyholdingattitudesbehavinginamannerthathelpstheganisation(RhoadeEisenberger2002).Thuspsyc
14、hologicalcontracttheydrawsonaspecificaspectoftheEER(contractfulfilmentbreach)whileganisationalsuppttheyisconcernedwithemployees’overallassessmentofthequalityofthetreatmenttheyreceivefromtheganisationregardlessofwhetherno
